With generative AI transforming the foundations of knowledge work, leaders must engage directly with its disruptive effects rather than delegating responsibility to IT or experimental teams. At Accenture, consultants in the Talent & Organization practice launched an initiative where 40 consultants used ChatGPT Enterprise and Microsoft Copilot to integrate AI into daily work. Their aim was to explore how AI could remove repetitive tasks, improve creativity, and reimagine roles and talent strategies. Through continuous experimentation, knowledge-sharing, and iteration, they developed new models for workforce development while testing AI’s value in real time. One major outcome was the creation of a “talent engine maturity model,” covering six components—attract and match, support and empower, move, develop, align, and workforce intelligence—designed with AI collaboration. The team found AI improved both efficiency and quality, but to understand its strengths, limitations, and the shifting balance of human and machine input, leaders found it necessary to engage personally with AI. From this work, four leadership imperatives emerged: get personally involved in AI experimentation, let go of outdated sources of value, rebuild trust with transparency, and protect space for reimagining strategy. Ultimately, effective leadership in the AI era requires vulnerability, hands-on learning, and openness to redefining expertise.
